Summary / Abstract:

LTDisertacijoje nagrinėjamas santykis tarp etinių problemų ir etikos vadybos priemonių bei darbo aplinkos humanizavimo. Joje atskleidžiama žala, kurią Lietuvos organizacijų veiklos efektyvumui, šalies socioekonominiam vystymuisi, taip pat individų gyvenimo kokybei daro istoriškai susiformavusios etinės problemos – hierarchiški santykiai tarp darbuotojo ir vadovo, nepaklusnumas įstatymams, nepotizmas, žemas pasitikėjimas etc. Remiantis socialinio konstruktyvizmo koncepcija darbe teigiama, kad šias problemas galima spręsti naudojant etikos vadybos priemones (pvz., etikos kodeksą, etikos mokymą, etinį auditą, etikos konsultacijas ir kt.) ir humanizuojant darbo aplinką, t.y. taikant pažangias personalo vadybos praktikas, diskurso etikos principus, socialinį kontraktą ir integralumą kurti padedančias organizacijos praktikas. Atlikus empirinį tyrimą, kuriame naudotas anketinės apklausos metodas (n=355), nustatyta, jog tirtose organizacijose dažniausios etinės problemos yra asmeninio intereso nepripažinimas teisėtu, hierarchiški santykiai tarp darbuotojo ir vadovo, atsakomybės stoka, dažniausi darbo aplinkos humanizavimo procesai – socialinį kontraktą tarp darbuotojo bei vadovo ir integralumą kuriančios praktikos. Etikos vadybos priemonės tirtose organizacijose pasitaiko retai, tačiau iš jų labiausiai paplitusios – etikos kodeksas, etinis auditas ir etikos mokymas. Statistinė koreliacinių ryšių tarp trijų kintamųjų analizė patvirtino iškeltas hipotezes, jog etikos vadybos priemonės ir darbo aplinkos humanizavimo procesai gali padėti spręsti etines problemas organizacijose. ENThe doctoral dissertation tackles the interrelation among ethical problems, ethics management tools and workplace humanization. It reveals the negative impact that culturally-embedded ethical problems such as hierarchical relations between employee and employer, disrespect to the rule of law, nepotism, low trust etc. have made to the performance effectiveness of Lithuanian organizations, socio-economic development of the country and, consequently, the quality of an individual’s life. Based on the concept of social constructionism, it is argued that it is possible to solve the ethical problems by the tools of ethics management (e.g. ethics code, ethics training, ethics audit, ethics consulting etc.) and humanizing the workplace, i.e. applying sophisticated human resource management practices, the principles of discourse ethics, achieving social contract and organizing integrity. The empirical research, in which the method of survey was used (n=355), showed that the most frequent ethical problems in the researched organizations are unrecognized private interest, hierarchical relations between employee and employer and lack of responsibility; the most frequent processes of workplace humanization are practices that create social contract and integrity. Ethics management tools are quite rare, yet among them an ethics code, ethics audit and ethics training are the best known. The statistical analysis of the correlations among the three variables has proved the hypotheses that ethics management tools and workplace humanization processes can solve ethical problems.
